Most engineers leave tens of thousands on the table at offer time. These phrases, levers, and line items are what actually move FAANG total compensation.

Most candidates leave $30,000 to $80,000 on the table at FAANG offer time because they have never been taught the leverage game. The recruiter on the other end is a trained negotiator with a target close-rate. You are an amateur in their professional environment. This guide closes that gap.

The Three Levers

Lever 1: Competing offer

A competing offer at parity (same level, same comp band) is worth $20k-$50k in upward adjustment. The competing offer does not need to be from a FAANG peer — even a credible Series B / late-stage startup offer creates real pressure. Always interview at 3-5 companies in parallel; never sequentially.

Lever 2: Level appeal

If your competing offer is at a higher level (e.g. Google L5 vs your current Google L4 offer), recruiters can re-open the levelling discussion. Even +1 level at FAANG is worth $40k-$120k/year in total comp. Bring data: scope, ambiguity, cross-team impact.

Lever 3: Stock refresh

Initial stock grants vest over 4 years with a steep cliff. The 'refresh' grant in years 2-4 is where total comp actually compounds. Negotiating a higher initial grant is real money, but negotiating refresh expectations is equally important.

The Five Offer-Letter Line Items

  • Base salary (least negotiable, but worth pushing — base drives all benefits, bonuses, and 401k match).
  • Sign-on bonus (highly negotiable, no precedent risk — recruiters will give up to $50k here before touching base).
  • Initial stock grant (the biggest lever — RSU value at $200k+ for senior engineers).
  • Annual stock refresh (under-discussed but compounds — push for a target % of initial grant explicitly).
  • Relocation package (negotiable, often $20k-$40k tax-grossed for cross-country moves).

The Exact Phrases That Work

Opening phrase

'I'm really excited about the team and the role. I also want to be transparent — I'm in late stages with [Company X] and [Company Y]. The offer I'm closing on is in the $[X] range. Is there room to revisit?'

After the recruiter's first counter

'Thanks for the adjustment. The gap between this and my other offer is still around $[X]. What would it take on your side to get to parity?' This shifts the burden of solving the gap onto the recruiter.

On the final ask

'If you can get to $[X] total comp, I'll commit verbally today. I want to make this easy for you.' Recruiters reward commitment because their close-rate is their performance metric.

Common Negotiation Mistakes

  • Accepting the first offer (recruiters expect a counter; not countering signals weakness, not politeness).
  • Disclosing your current salary (do not — talk about your target total comp instead).
  • Negotiating before getting the offer in writing.
  • Using only one competing offer as leverage (always negotiate with 2+ in parallel).
  • Forgetting that base + bonus + RSU + sign-on are all separately negotiable.
  • Saying 'yes' on the phone before reviewing the offer letter line by line.
